HR's skill in identifying lies lies in exposing interviews.
The skill of HR identification lies in revealing the interview. During the interview, some people like to exaggerate their advantages and tell some lies to deceive the interviewer, but the interviewer can also see through it. The following are HR's skills to identify lies in exposing interviews.
The skill of HR identification is to expose the interview 1 1. Language content
There is nothing special about the oral form of lies. They are all normal sentences or fragments, and there are no flaws in language expression. Their forms conform to the laws of grammar and logical structure. In fact, lies are all produced after full consideration, and there is a process of self-defense. If there is a flaw in the form, how can you fool an experienced interviewer?
Since the flaw of a lie is not in the form, generally speaking, its flaw lies in the content. The basic feature of a lie is untruthfulness. This untrue content is an illusion made up to cover up the truth. Therefore, it is the basic way to find the flaw of the lie content to prove that the lie content is an untrue illusion. However, it is not so easy to prove that the content of a lie is untrue, because lies usually express events that have happened or have not happened. What has happened is what has happened in the past, and what has not happened before is possible. Are events that the interviewer can't see with his own eyes. It is difficult to judge the authenticity of what you can't see with your own eyes.
Because of the subconscious function, liars will unconsciously leave some "gaps" in the language when they lie. Most lies may have the following four characteristics in language expression.
(A) Overexpression of information
Interviewer: "Your previous company was engaged in ERP sales. What was your monthly income at that time? "
Interviewer: "It is generally around 8,000 yuan, which is true, because the consumption level in Shanghai is relatively high, and my own sales performance is also very good. The overall industry prospect of the company is very good."
Is the interviewer lying? It's quite possible.
The interviewer can infer from "this is true" and the reasons behind it, because the interviewer gives some information that the interviewer does not need to emphasize the authenticity of the monthly income of 8,000 yuan, and the result exposes the deception of his language.
Too much semantic information makes it a flaw in a lie because it is an abnormal expression. Usually, people's verbal communication always tries to make the semantic information of words as appropriate as possible, providing information according to the needs of the other party, and not providing unnecessary information. Too much information violates this agreement, so it is easy to attract the attention of the other party. Too much information in lying is not the liar's intention, but his expression error. The mistake of too much information is due to inexperience, affectation and always thinking of making up lies to be more complete. Therefore, if the interviewer can notice the abnormal expression and action of the liar at the same time, he can identify it with greater confidence.
A more credible statement is: "About 8,000 yuan."
(B) the expression of content to avoid details.
Interviewer: "Can you talk about your relationship with the superior of the company where you worked last time?"
Interviewer: "We have a good relationship. He is a very nice person. He has helped me a lot and is experienced. "
Is the interviewer lying? It's possible.
Interviewers usually avoid telling some details when making up stories. Because of nervousness or inner contradictions, they can't say some details to prove that a lie is "true" for a while, which leads to more concise communication information than usual. If he is lying, he will not only make up a story that doesn't exist, but also make it convincing, so he will feel guilty. Can he make up the details under these pressures? So many times, the liar tells you very succinctly that the story is probably over.
A more credible statement is: "Our relationship is handled very well. I was engaged in personnel work in the company at that time. He is our supervisor. He is a very good person and has helped me a lot. I remember that once the manager asked me to make a report on the company's human resources planning for the next two years, and we went to the grassroots to interview and understand the company. He taught me the last slide bit by bit. I remember that due to time constraints, we reported it in the evening.
Avoid using the first personal pronoun "I"
Interviewer: "As you can see from your resume, you worked as a part-time intern in Millennium Company for three months in the next semester of your junior year. How did you get this opportunity? "
Interviewer: "Actually, it was mainly because I thought I should know what the actual job was like at that time, so I got such a message from the Internet and sent an email to the personnel department of Millennium Company. I was lucky to be admitted after the interview."
Is the interviewer lying? It's quite possible.
In order to keep a certain distance from lies, interviewers will subconsciously avoid using the first-person pronoun "I" when telling their stories.
A more credible statement is: "I thought I should know about the actual work at that time, so I found out on the Internet that Millennium Company was recruiting part-time interns, so I sent me an email to inform me of the interview. As a result, I was lucky enough to be admitted through the interview. "
(4) the content is unreasonable
Interviewer: "You worked in Shenzhen for some time after graduation. Can you tell me something about your experience during that time? "
Interviewer: "This is an unforgettable experience for me. That is a private enterprise. Although the total assets of the company reached 654.38+0 billion, the management was still very chaotic. At that time, I was assigned to a subordinate high-tech enterprise producing pipe piles as an assistant to the factory director. As a result, I interviewed many employees, from production workers to vice presidents, and sometimes I got up in the middle of the night to look at the workshop. Before I left, I submitted a 30,000-word internship summary to my boss. As a result, when I left, the boss asked me to stay and give me a monthly salary of 10 thousand to be the vice president of production in this pipe pile enterprise. But at that time, I already had the opportunity to continue my studies, so I refused. "
Is the interviewer lying? It's quite possible.
In this kind of lies, the interviewer can capture several suspicious semantic information, which are temporarily linked together in the lies, but the conditions of their connection violate some common sense, so we can see the falsehood. When analyzing, it is generally necessary to contact the language environment and compare the similar things and their universal laws in the social environment with the suspicious points of these lies, so that it is easy to show their falsity. Similar things in society and their universal laws and suspicious points of lies often constitute two contradictory premises, and then a conclusion can be drawn to prove the falsehood of lies. For example, in this case, the interviewer is an undergraduate graduate. Because of his excellent performance during his internship, he was given a monthly salary of 10,000 yuan by his boss to take the position of vice president of production. However, for any enterprise in China, especially private enterprises, the position of vice president with a monthly salary of 10,000 yuan already means great responsibility, and as an undergraduate graduate without any work experience, it is almost impossible to get such an opportunity.
A more credible statement is: "It was an unforgettable experience for me. That is a private enterprise. Although the total assets of the company reached 654.38+0 billion, the management was still very chaotic. At that time, I was assigned to a subordinate high-tech enterprise producing pipe piles as an assistant to the factory director. As a result, I interviewed many employees, from production workers to vice presidents, and sometimes I got up in the middle of the night to visit the workshop. Before I left, I submitted a practical summary of 30 thousand words to Li. Interestingly, the factory director at that time also told me that the boss had told him that he wanted me to be the deputy director of this pipe pile enterprise. "
In short, if the interviewer lies during the interview, his language is more likely to be informative, too general, avoid using "I" and contain some unreasonable content. In addition, in the process of lying, liars may make more and more language mistakes, including grammatical mistakes and stuttering.
Second, body language.
People themselves will not lie, because anyone who lies will cause some subtle and unconscious physiological and psychological reactions, which are naturally presented through his body language. As an interviewer, you can look for clues from the interviewer's subtle body language.
What is body language?
Language is the most important communication tool for human beings. However, some emotions are often expressed more accurately through nonverbal signals. Research shows that in the process of interpersonal communication, the credibility and reliability of non-verbal means to convey information are obviously better than oral language. When listeners feel that a person's words and deeds are contradictory, they will trust the latter more. Non-verbal expressions related to the body are called body language, which generally includes: expressions, gestures and postures, touches, etc.
(2) Expression
Expression is the external surface expression of feelings or emotions. Generally speaking, expression refers to actions, states and physiological changes that occur above the neck and can reflect inner changes.
1, face
Face is the first exposed part of the human body, the most important part of the human body to convey emotional information, and the primary information source to express emotions and attitudes.
Blushing and pallor are usually a reaction to lying. If a lie is exposed, the liar will be more nervous, sometimes his face will be bloodshot and his skin will turn red.
A key clue to identify a lie is a fake smile. Liar's smile rarely shows true feelings, but more is to cover up the inner emotional world. A fake smile accompanied by a high tone is the most powerful evidence to expose a lie.
Fake smile is due to lack of emotion. Due to the lack of emotion, when smiling, the expression seems a little vacant, the corners of the mouth rise, a morbid illusion of happiness, and the facial expression will unconsciously reveal a person's fake smile.
Smiling reflects true emotions and is produced by cheek muscles that can pull up the corners of the mouth. When the cheek muscles contract strongly, it will lengthen the lips, pull the whole cheek up, make the skin under the eyes sag like a pocket, and wrinkle the crow's feet under the eyes. Fake smile is not symmetrical, the muscles around the eyes will not move with it, and the eyes will not squint.
A fake smile can last a long time. A real smile can only last 2/3 to 4 seconds, and the duration mainly depends on the intensity of feelings. On the other hand, the fake smile lasts a long time, which makes people feel uncomfortable. This is mainly because the fake smile lacks the intrinsic motivation of real emotion. In fact, if any expression lasts more than 10 seconds or 5 seconds, it may be fake. There are only some strong emotions such as anger and ecstasy, and these expressions often last for a shorter time.
When you giggle, the expressions on both sides of your nostrils are often slightly asymmetrical. People who are used to using their right hand will pick up the left corner of their mouth higher when they giggle, while those who are used to using their left hand will pick up the right corner of their mouth higher.
2. Eyes
There is a song that says, "Your eyes betray your heart". In many cases, the frequency of blinking, the orientation of eyes, the change of visual way and so on can express certain psychological content.
Blinking can also reflect inner activities. Generally speaking, people seldom blink when they are absorbed in thinking. This is because the process of extracting information from the brain needs to be influenced by vision. A person blinks too much, and his mind is not active. On the contrary, when his blink starts to slow down, it means that he is entering a state of thinking. The interviewer can tell whether the interviewer is thinking by blinking.
The human eye is dominated by the intersection of brains. The human brain is divided into two halves. The left hemisphere processes information such as space, image and whole. The right hemisphere processes language, mathematics and rational information. When people think, their eyes move left and right. People who look to the left may be processing information with the right hemisphere. About 70% people always look in one direction, that is to say, whether a person is used to moving left or right may not always change. Because people usually move their eyes when thinking. Therefore, if the interviewer moves his eyes when asking a question without thinking, nine times out of ten it means that he doesn't want to tell this information easily, or that he wants to lie; If the interviewer doesn't move his eyes when asking a question that needs thinking, it means that he is not thinking creatively, and he may have prepared the answer in advance and know what the interviewer will ask.
Eyes are also the chief culprit in revealing people's inner secrets. When people talk, they keep eye contact and dare to face up to it, which shows that neither of them avoids the problem; Trying to avoid each other's eyes is afraid that the secrets hidden in the deep heart will be seen. When telling lies, interviewers often rub their eyes to cover them up.
(3) Gestures and postures
Gestures refer to various gestures expressed by hands and arms. Posture refers to all kinds of postures made by various parts of the body with the trunk as the main body and the different States presented. Gestures and postures can also signal emotions and postures.
In the interview process, if the interviewer finds that there are more gestures, but with the deepening of the conversation, the interviewer's hand movements have decreased, then the interviewer may have been lying, because when the interviewer focuses on the content of his speech, the body movements become no longer spontaneous, but deliberate, and these body movements will be significantly reduced. The decrease of body movements may be because the interviewer is lying and is concentrating on monitoring the language content of the lies. At the same time, subconsciously, people think that waving their hands will reveal their secrets, so they may unconsciously hide their hands and put them in their pockets when lying.
When people are worried that the lie will be exposed after lying, they will be very nervous and anxious. They will put their hands behind their backs to hide their uneasy psychological state, or hold each other's hands, or hold each other's wrists to the top. The degree of tension varies from place to place. Generally speaking, the closer the grip is to the elbow of the opponent's arm, the higher his tension will be. Of course, in the interview, many interviewees are too nervous, even if they communicate frankly, they will hold hands tightly, so the interview manager needs to analyze and investigate with various body languages.
The gesture of crossing arms indicates a kind of defense, rejection and protest, indicating the existence of psychological factors such as contradiction, interaction of various situations or tension. When the interviewer lies or is afraid of being exposed, the manager opposite always has a defensive mentality. He doesn't want others to get close or get any information. When it is inconvenient to express it in words, he uses some kind of gesture to express his refusal and protest.
4. Touch
The interviewer can find the signs of the interviewer's lying through his touching behavior.
1, touch your mouth
When people lie or speak ill of others, they are often used to covering their mouths with their hands. There are two ways to cover your mouth with your hand. One is to touch your lips with your fingertips, and the other is to hold your hand in a fist shape and cover your mouth. No matter what kind of action, it is to cover up your real attempt to lie, to prevent your mouth from being too obvious and to prevent the other party from noticing it. When you lie, there will be a feeling of guilt and fear in your heart, which makes people feel uneasy and uncomfortable. This is a physiological reaction when people lie. In order to overcome my uncomfortable psychology, I covered my mouth with my hand and covered myself to calm myself down. So there are two reasons for covering your mouth with your hand. One is to control yourself and calm yourself down. One is to hide yourself from others that you are lying.
Step 2 touch your neck
The neck is also an important organ for the human body to transmit information. Touching your neck or pulling your collar is also a sign of lying. When lying down, the negative thinking of the brain will cause the muscle tissue of the face and neck to itch and need to be scratched by hand. The direct way is to touch it by hand. However, when you realize that the other person has noticed that you are lying, you will often be very nervous, leading to sweating on your neck. Pull the collar to let the air around the neck circulate, thus eliminating the itchy feeling.
(5) Symbolic action
Symbolic actions refer to body movements, facial expressions or body postures with precise meanings in a specific cultural group. These symbolic actions may have different meanings or even no special significance for members of other cultural groups. Frowning, nodding, shaking your head and raising your eyebrows are all symbolic actions.
Symbolic actions have local colors and different meanings in different regions and countries, which requires the interviewer to know as much as possible about these symbolic actions and meanings where the interviewer is located.
Symbolic movements are a unique way of nonverbal communication. Although it is usually under the control of personal consciousness, it may sometimes go beyond personal will and be unconsciously revealed. When a symbolic action is completely opposite to the meaning of words, it means that the interviewer's nonverbal behavior betrayed his lies. For example, nodding slightly (indicating affirmation) may mean that "no" is a lie; Or when the interviewer says that he is very interested, but puts his open hands on the table back, crosses his chest and leans back (indicating rejection and disinterest), it may mean that the interviewer just said that he is very interested is a lie.
German researchers Fidler and Volka (1993) have made great success in training people to improve their ability to distinguish lies. They summed up seven kinds of clues with the highest accuracy, of which the first three are all expressions of body language: 1, pretending to smile; 2. Insufficient head movement; 3, adaptive movements (in order to make yourself feel comfortable, such as touching your nose, clasping your hands, grasping your head, etc. ) the frequency increases. Therefore, for the interviewer, if we can pay close attention to and analyze the interviewer's body language during the interview, we can reasonably suspect that the interviewer is lying, and provide reference for the background investigation in the recruitment process and the final employment decision.
HR skills to expose interview lies 2 q, ask what? How to ask?
We often see that when all the interviewers are here, the interviewers just glance at their resumes and start the interview. Ask whatever comes to mind. Including many HR, they are not prepared before the interview, which leads to many interview problems. This step is not done by many people, so how to analyze a resume and find the questions to ask? Generally speaking, there are two kinds of problems:
One is the problem of finding doubts, such as working hours (whether it is continuous or not, whether there is a gap), job changes (if it is from the Commissioner to the supervisor to the manager, this is reasonable, but if there is a jump, you need to pay attention), the scale of the enterprise (how big, how many people, some need to check online), of course, not only these, the so-called big forest has everything, depending on the recruitment position and
The other is about the post. You need to prepare a few questions, so you should ask them consciously. These problems can be solved roughly, as long as the posts are the same.
Generally speaking, the first question, simply asking, can't ask anything, but here we can see the interviewer's attitude. If the interviewer admits some of these problems, such a job seeker is still good and can be considered. For the respondents who refuse to admit their debts, it is useless to ask more questions, and they can only be identified by other means. We'll talk about it later, so I won't say much here.
For the second question, you can use the star method and the 5W2H interview method, plus questioning method. Star interview is a very practical method in structured interview. The star principle, that is, situation, task, action and result, is simply that when an interviewer answers a question, the content of the answer must include the above four aspects, that is, under what background, what to accomplish, what method to adopt and what the final result is. For example, the interviewer will say that with the help of my colleagues in the department, I have made great efforts and finally completed this task. What is obviously lacking here is one: action, without saying what measures and methods have been taken. It is necessary to ask what measures have been taken to accomplish this task? I also asked what "I" did in this matter and what my colleagues helped. Only by asking questions step by step, it is difficult for the interviewer to cover up, because a lie needs countless lies to cover up.
Of course, we can also use the 5W2H method. (what? -What objectives and contents? , where? -Where to start? When? -When will it be finished? , who? -Who will bear it? , why? -What's the reason? How to do it? -How? How much is it? -What is the quantity, cost and profit? In fact, this method is similar to STAR. Any task contains these contents, which is more direct and simple than STAR. You can split a question and ask the interviewer from these aspects.
Using these two methods, the most important thing is not the first question, but the follow-up questions. At least two or three questions should be asked after each question. Only by constant questioning can we discover the essence of things. Maybe you will ask, how? The question asked comes from the interviewer's answer, that is, those vague places are the beginning of the next question.
Look, see what? what do you think?
Look at the interviewer's micro-expression, micro-reaction. Language can be modified and expressions can be disguised, but the micro-expressions made by instinct must be true. Use subtle facial expressions and body language to judge the true meaning behind the other person's language and infer whether he is lying.
Of course, this can't be learned at once, and it needs a learning process, but we can start learning from a simple place. Micro-expressions are more difficult to learn. For an interview, it is enough to learn some micro-reactions. I won't say much about the theory. Let's talk about a few examples first.
For example, Hepburn in the classic movie Roman Holiday, that classic smile, do you think it is true or not?
Reality is always not beautiful, this smile is not true, it is a typical fake smile, and it is a smile made for posing.
How to distinguish between fake smile and real smile? The most important thing is to look at crow's feet muscles. Whether children or old people really laugh, they will open their mouths, raise their corners and wrinkle their crow's feet. With or without crow's feet, crow's feet are all the same. When you giggle, the expression in your mouth is the same, but the crow's feet muscles have not changed.
The most famous picture about microreaction is the scandal of Clinton. When he said something, the direction of his gesture was obviously different from the direction of his eyes, which was deceptive.
There is also a typical micro-reaction to lying, that is, touching the nose is nothing. If it's not a cold or sore, touching your nose is also a lie. If you touch your neck when answering questions, if your neck is not sick, you are lying. This is a typical compulsion. There are many more, so I won't introduce them here. Interested friends can find books on this subject and learn slowly.
The third check, check what? How to check?
This is a background investigation. Some of the questions we mentioned before are inconclusive, so we need to understand them from the side. Certificates and vouchers can generally be identified through the Internet. This problem is easy to solve, and other aspects of content investigation need to work hard.
Background check is a difficult job. It's best to find someone you know. It may be much more convenient to investigate, otherwise a lot of content will be difficult to investigate. The survey contents include: (1) working hours, posts, job responsibilities, etc. , may be relatively easy to investigate; (2) As for salary and benefits, job performance, interpersonal relationship, reasons for leaving, etc. It is difficult to investigate. Others will not easily tell you about your salary, but your interpersonal relationship and performance may be good, and your performance can wait. Even if employees do not perform well in the company and their interpersonal relationships are not good, outsiders will not say that they are not good. After all, everyone should be considerate.
For example, when investigating an employee, there will be three answers: (1) Lao Luo is very good; (2) Lao Luo is not bad; (3) Lao Luo, not bad. If you have a good understanding of the implications, you can see the difference. Therefore, background investigation is also a technical activity, not what others say. You must be able to understand the meaning behind the words.
At least two people should be found in the background check, one is from the human resources department and the other is the direct supervisor of the interviewer's original company. The contents investigated by the Human Resources Department include working hours, positions and job responsibilities. Generally, some things recorded in archives will be emphasized. If the company is large and there are many people, you may have limited knowledge about the employees themselves, but if the company is small, it is another matter. For the interviewer's immediate supervisor, he mainly asks about his work and performance.
Usually everyone is busy. Many of these surveys were conducted by telephone. It's easier to call the human resources department. It may be a little difficult to transfer to the business department. Others may not cooperate. If anyone is unwilling to transfer, we can provide some skills, which are also borrowed from the sales department. For example, we are looking for a supervisor in the R&D department to investigate, but we don't know this person's last name. What can we do? We can call any number and ask, "Is this the R&D department?" ? The other party will say "No, this is a department", and then you ask "What's the extension?" Generally, the other party will tell you if their vigilance is not high. Even if they don't want to tell you, someone will tell you after a few more calls. When you get the extension, you have to find someone. The method is the same. After dialing, as long as you say a surname, the other party will say, our supervisor's surname is not XX, and that's settled. If you have a better method, please share it.
This paper only makes some analysis from three aspects. The premise of detecting lies is to do a solid job and accumulate experience. There is no absolutely effective method. Only by combining various methods and approaches can we judge an interviewer comprehensively and fairly, which is not only responsible for the enterprise, but also for the interviewer.
